class=\"elementor-widget-container\">\n\t\t\t\t\t\t\t\t\t<p><strong>Perch\u00e9 la valorizzazione dell&#8217;Employee Experience deve prendere le mosse da una rinnovata gestione della leadership.<\/strong><\/p><p class=\"reader-text-block__paragraph\">Quando vediamo l\u2019acronimo\u00a0<strong>KPI<\/strong>, pensiamo automaticamente a \u201c<strong>Key Performance Indicator<\/strong>\u201d, un insieme di misurazioni oggettive che guidano i nostri sistemi di controllo. Per qualsiasi azienda, si tratta di\u00a0<strong>valori misurabili<\/strong>\u00a0<strong>e determinati<\/strong>\u00a0con regole certe, che dimostrano l\u2019efficacia con cui si stanno raggiungendo gli\u00a0<strong>obiettivi principali<\/strong>.<\/p><p class=\"reader-text-block__paragraph\">Per questo motivo\u00a0<strong>i leader<\/strong>, ovvero le persone che\u00a0<strong>devono facilitare<\/strong>\u00a0<strong>gli sforzi collettivi<\/strong>\u00a0per il raggiungimento degli obiettivi comuni, hanno una\u00a0<strong>cultura incentrata sul<\/strong>\u00a0<strong>risultato e sulle prestazioni<\/strong>. Per chi \u00e8 a capo di un team di vendita, ad esempio, le metriche chiave potrebbero essere relative al\u00a0<strong>fatturato<\/strong>\u00a0e al\u00a0<strong>numero di ordini.<\/strong>\u00a0Per chi si occupa di produzione, il\u00a0<strong>time-to-market<\/strong>\u00a0o il\u00a0<strong>tempo di evasione degli ordini<\/strong>. E cos\u00ec via, potrei continuare all\u2019infinito. Si tratta di un\u00a0<strong>sistema di misurazione oggettivo<\/strong>\u00a0su cui molto spesso vengono legati anche\u00a0<strong>gli<\/strong>\u00a0<strong>MBO\u00a0<\/strong>(Management By Objectives)<strong>\u00a0del personale<\/strong>.<\/p><p class=\"reader-text-block__paragraph\">Ma in questa equazione mancano\u00a0<strong>le<\/strong>\u00a0<strong>metriche relative all\u2019interesse, all\u2019informazione, al coinvolgimento e all\u2019ispirazione dei dipendenti<\/strong>: l\u2019esperienza del\u00a0<strong>dipendente<\/strong>, che \u00e8 il\u00a0<strong>motore del team stesso<\/strong>\u00a0e l\u2019essenza dei\u00a0<strong>servizi forniti<\/strong>, non pu\u00f2 essere appannaggio esclusivo delle Risorse Umane (HR) perch\u00e9 include\u00a0<strong>ogni possibile punto di contatto del percorso professionale<\/strong>, dall\u2019inserimento in azienda fino alla produzione concreta di risultati.<\/p><p class=\"reader-text-block__paragraph\">Diversi studi hanno evidenziato che mettere al centro le persone sostiene\u00a0<strong>la continuit\u00e0 e la crescita del business<\/strong>: una delle sfide maggiori dei CEO \u00e8 proprio quella di\u00a0<strong>trattenere e attirare i talenti<\/strong>. Eppure, le aziende sembrano incapaci di\u00a0<strong>collegare i dati relativi alle prestazioni<\/strong>\u00a0(operative, finanziarie, vendita ecc.) con le\u00a0<strong>metriche relative alle persone<\/strong>, in ogni fase del loro percorso professionale.<\/p><h3 class=\"reader-text-block__heading2\"><strong>I KPI per una nuova leadership<\/strong><\/h3><p class=\"reader-text-block__paragraph\">La valorizzazione dell\u2019<strong>Employee Experience\u00a0<\/strong>deve prendere le mosse da una\u00a0<strong>rinnovata gestione della leadership<\/strong>: le cinque \u201cI\u201d dell\u2019<strong>Employee Engagement<\/strong>\u00a0(dall\u2019inglese Inform\/informa, Inspire\/ispira, Instruct\/istruisci, Involve\/coinvolgi, Incentivise\/incentiva) risuonano con tutto ci\u00f2 che i manager si sforzano di ottenere ogni giorno dai dipendenti, ovvero i\u00a0<strong>risultati.<\/strong><\/p><p class=\"reader-text-block__paragraph\">Pensate ai\u00a0<strong>vantaggi<\/strong>\u00a0che si ottengono quando,\u00a0<strong>alla<\/strong>\u00a0<strong>misurazione dell\u2019esecuzione dei task<\/strong>, si affianca la misurazione\u00a0<strong>dell\u2019attenzione e della capacit\u00e0\u00a0<\/strong>di un leader di\u00a0<strong>lavorare ai massimi livelli<\/strong>\u00a0mantenendo le persone costantemente ingaggiate. Deve assicurarsi che ogni membro del suo team, fin dal suo ingresso in azienda, debba essere\u00a0<strong>coinvolto e aggiornato<\/strong>\u00a0in processi di:<\/p><ul><li><strong>Onboarding organizzativo<\/strong>: supporto nella comprensione di come sono strutturati i processi all\u2019interno dell\u2019azienda, valori, comportamenti, norme<\/li><li><strong>Onboarding tecnico<\/strong>: supporto nella comprensione dell\u2019eccellenza e definizione degli obiettivi che aiutino a raggiungerla (criteri per svolgere in maniera ottimale il lavoro richiesto)<\/li><li><strong>Onboarding sociale<\/strong>: supporto nella costruzione di relazioni all\u2019interno del team e nel sentirsi parte di una comunit\u00e0 pi\u00f9 ampia che lavora insieme per raggiungere obiettivi comuni<\/li><\/ul><p class=\"reader-text-block__paragraph\">In questo senso metriche come la\u00a0<strong>percentuale di scostamento tra strategia e piani di azione<\/strong>\u00a0o dalla\u00a0<strong>conformit\u00e0 richiesta<\/strong>\u00a0possono aiutare a migliorare i propri processi di onboarding, per poter trasferire in modo ancora pi\u00f9 efficace gli obiettivi. \u00a0<\/p><p class=\"reader-text-block__paragraph\">Arriviamo alla seconda prospettiva di valutazione dell\u2019efficacia del leader,\u00a0<strong>il TEAM,<\/strong>\u00a0ovvero la\u00a0<strong>capacit\u00e0 di trattenere le persone giuste e motivarle<\/strong>. In un contesto in cui le aziende hanno difficolt\u00e0 a coprire posizioni specializzate e tecniche, \u00e8 essenziale attuare\u00a0<strong>strategie per fidelizzarle.<\/strong><\/p><p class=\"reader-text-block__paragraph\">Instaurare una\u00a0<strong>cultura del dialogo<\/strong>\u00a0pu\u00f2\u00a0<strong>prevenire eventuali problematiche<\/strong>, nonch\u00e9 stimolare la partecipazione e il coinvolgimento. Lo stesso vale per la definizione condivisa di\u00a0<strong>principi di accountability e di premialit\u00e0<\/strong>\u00a0che pu\u00f2 ridurre gli attriti e facilitare la gestione delle aspettative. I benefit, inoltre, non devono essere una semplice integrazione, ma un\u00a0<strong>vero e proprio investimento sulla persona<\/strong>: welfare, politiche di lavoro flessibile ecc. possono far parte di una visione a lungo termine che punta alla\u00a0<strong>cura della persona<\/strong>\u00a0ben oltre i rigidi orari lavorativi.<\/p><p class=\"reader-text-block__paragraph\">In quest\u2019ottica metriche come il tempo speso nel team management, l\u2019analisi del tasso di turnover, i risultati dei feedback ecc. possono essere una\u00a0<strong>soglia efficace<\/strong>\u00a0per rivedere\u00a0<strong>le attivit\u00e0 di coinvolgimento del team.<\/strong><\/p><p class=\"reader-text-block__paragraph\">Infine, la terza e ultima prospettiva, la\u00a0<strong>CRESCITA<\/strong>, serve per misurare l\u2019efficacia del leader in reazione alle\u00a0<strong>sfide attuali e future.<\/strong>\u00a0Il leader \u00e8 responsabile dei\u00a0<strong>piani di crescita e carriera del team<\/strong>\u00a0e nello stimolare una\u00a0<strong>formazione continuativa (lifelong learning),<\/strong>\u00a0non necessariamente verticalizzata.<\/p><p class=\"reader-text-block__paragraph\">L\u2019attenzione alla\u00a0<strong>crescita del team<\/strong>\u00a0(e anche personale) pu\u00f2 essere \u201csaggiata\u201d con indicatori quali analisi PESTEL sui fattori esterni per definire le\u00a0<strong>competenze mancanti<\/strong>, analisi dei\u00a0<strong>modelli di comportamento<\/strong>\u00a0e della\u00a0<strong>capacit\u00e0 di reattivit\u00e0 del team\u2026\u00a0<\/strong>tutti elementi che servono per definire con maggiore precisione i piani di crescita professionale da applicare alle persone del team.<\/p><p class=\"reader-text-block__paragraph\">Nel misurare i KPI della nuova leadership, il\u00a0<strong>ruolo del digitale<\/strong>\u00a0\u00e8 determinante nel dotare il top management di un cruscotto che possa mettere in relazione i KPI \u201ctradizionali\u201d (chiamiamoli cos\u00ec) con le metriche legate all\u2019Employee Experience e pu\u00f2 arricchirsi anche di altri\u00a0<strong>elementi di valutazione<\/strong>\u00a0(l\u2019analisi dell\u2019esperienza vissuta nelle postazioni da remoto o la <a href=\"https:\/\/wegg.it\/servire-i-dipendenti-digitalizzazione-servizi-hr\/\">facilit\u00e0
